Many times the process involves the take-over of a department by a new leader. In this scenario I have learned that in order to get the initiatives you want executed within your mandate, you often need to get creative with your budgeting by making room. The same process I have used over the years in the marketing world can easily be applied to talent acquisition.The largest obstacle I have encountered, budget-wise, has been within advertising and lead generation , or in the case of recruiting, the funnel of candidates to open positions. The best advertising programs in the marketing world use multiple channels for reaching an audience (print, online, e-mail, social media, trade shows, search engine marketing). Similarly, talent recruitment strategies use a multichannel approach (job search engines,job boards, social media, job fairs).The biggest opportunity for making room in your budget is in advertising. The reason for this is something I call the legacy approach to budgeting. This is when your approach to ad spending remains unchanged from year to year because it appears to be effective on the surface. However, this is rarely the case, because your return on investment is being assessed as a group of advertising activities, not by individual actions, initiatives or channels. Few leaders actually audit the results by line item, and they miss an opportunity to spend strategically.The following strategies may be common sense to many. Sadly, we often forget common sense or basic initiatives in our race to manage existing strategies and keep up with the competition. The three steps below are effective tools for every talent acquisition leader to undertake not just once, but on a regular basis, in order to keep their budget on track.1. Audit Your Advertising ChannelsAllocating your budget towards a job board, social media or similar channel without knowing the return on investment is dangerous. This is also the first place to find savings you could be allocating towards new initiatives. One of the initial steps you should undertake is an audit of the previous years spending and the number of candidates received. If you can further measure the number of hires from each advertising channel you are in even better shape.Evaluate each supplier, determine the per-hire or per-candidate costs and, if possible, benchmark it to other companies. If you cannot compare unterstellung metrics to other companies, at least look for any o dd performance levels or spending across your mix of advertising channels. If one or more suppliers have a per-hire or per-candidate cost significantly higher than the others, flag them for review.Many people would stop at this step and simply eliminate the advertising channel that was the most expensive. However, you cant only look at costs as factors for eliminating spending. You also need to look at your audience and goals.2. Re-Align Advertising Channels and Spend StrategicallyThe second major activity I highly recommend is an analysis of the roles you are recruiting for and the various advertising channels you utilize to reach them. In marketing, we would use the argument that not all customers are the same. Some customers spend more than others and a good marketer is willing to invest more to access a customer with a greater lifetime revenue value than a one-time transactional consumer.Clearly the same can be said about the roles for which you are hiring. Entry-level or transa ctional roles (receptionists, customer service agents, servers) are often less challenging to recruit than specialized roles (engineers, accountants, salespeople). It would not be economical to spend the same amount of money on advertising for these two groups.Unfortunately, many use a single channel to reach everyone, regardless of the role or degree of challenge. To make more room in your budget, you should segment these roles and spend strategically. Look at your current advertising channels and the volume of candidates each one delivers. As part of your annual resource planning process, identify the roles you know will require higher budgets and allocate funds accordingly. If you can move your less challenging roles into a more cost-effective advertising channel, do so. The savings can be reserved for other projects in the coming year.3. Test New and More Cost-Effective Advertising ChannelsThe final piece is to look at lower-cost alternatives. With a greater understanding of you r current spending and a segmented audience based on the roles you need to strategically target, it makes sense to look at new solutions. Remember, a lower-cost solution doesnt always mean lower quality, especially when you are aligning the right job to the right channel.If you are currently relying on one or two advertising channels, now is the opportunity to try new, more cost-effective platforms to evaluate their capabilities. For example, if you currently use job boards for all of your open jobs, regardless of the role, you should test some new channels to see if you can deliver savings. Try using a job search engine such as Simply Hired, and use your previous per-hire or per-candidate spending from a job board as the benchmark. She had a mandate to introduce a strategic branding initiative within her department, but she struggled to get the funds approved by the CFO. The proposed program was expected to cost over $120,000. For the short-term, she wanted to allocate $30,000 to the development of the formal program strategy using a third-party consultant. In his article, Top 10 professional life coaching myths, Robert Pagliarini notes that the Harvard Business Review reported that coaching is a $1 billion a year industry. And IBISWorlds latest Business Coaching market research report notes a $9 billion revenue for the industry in 2014.Although business is booming, many people have been and continue to be skeptical about hiring a life coach- and one of the reasons is, as stated above, because it seems like just about anyone can call him or herself a coach.In the same coaching myths article, Pagliarini supports this notion when explaining Myth 1 Life coaches are professionals who can help you achieve your goals. He writes, One of the problems in the coaching industry is that anyone can call themselves a professional coach, life coach, personal coach, etc. Jennifer Corbin, the president of Coach U, one of the largest and oldest coach training organizations in the world, has saidTechnically, anyone can hang up a shingle as coaching is not regulated. Many people coaching have no idea what coaching is as they havent been trained or havent been coached by a professionally trained and credentialed coach. A Beginners Guide to Maternity Leave A Beginners Guide to Maternity Leave In the United States, maternity leave laws can be confusing. Some states have awesome maternity leave laws and some do not. Some companies offer outstanding maternity leave and other offer nothing.If youre pregnant you need answers in a jiffy because there is much to plan! Lets address your top maternity leave law questions. How Long Can You Legally Take Maternity Leave? The short answer is that, according to U.S. law, you can take 12 weeks of leave. Heres the long answer with the facts. In 1993 President Bill Clinton passed the Family and Medical Leave Act (FMLA) which protects the job of any worker who takes time away from work due to a serious illness, a sick family member, or to care for a newborn, adopted or foster child. The law says that if you have worked for your company for 12-months and have worked at least 1,250 hours and the company has 50 or more employees within 75-miles you may take up to 12 weeks of unpaid leave within a 12-month period under certain circumstances. For more information on FMLA check out the U.S. Department of Labor FMLA page. How Long Is the Average Maternity Leave? Your doctor will say your body needs six weeks to recover from childbirth and eight weeks if you had a c-section. FMLA will protect your job for 12 weeks, but (and thats a big but) it is unpaid. So, the real question is how long can you afford to take an unpaid leave? Your choice may come down to money. If your company allows you to use sick time, vacation time, personal time and also offers short-term disability, you may be paid for some of your leave. Now would be a good time to start crunching the numbers. Just like there is no average pregnancy, there is no average maternity leave. You have many options you need to investigate. Then youll decide the right length of time you can afford. How Does Short Term Disability (STD) Work for Maternity Leave? Short-term disability will offer you six weeks pay for a normal childbirth and eight weeks for a c-section. The rest of your maternity leave will be unpaid and job-protected with FMLA. Short-term disability wont cover your entire paycheck, but it will cover a good chunk of it (check your HR manager for the details). STD doesnt start paying out right away. You need to wait for an elimination period, in which the insurance company confirms your disability. Your disability is that you gave birth to a child. Youll need to account for this in your budget if you have bills due during this time period. Which States Offer Paid Maternity (Family) Leave? Out of the 50 United States, only three offer a paid maternity leave. They are California, New Jersey, and Rhode Island and on January 1, 2018, New York will join this list. Do You Get Paid When You Are on Maternity Leave? If you live in the USA, you do not get paid by the federal government while on maternity leave. Hopefully one day the USA will join the rest of the world and offer a paid family leave. Our government is working on it. This law has not been passed by its good to be in the know. The Family and Medical Insurance leave (FMLI) or FAMILY Act was introduced to the US House of Representatives in 2013. The Act proposes paid maternity leave. With FMLA, its not guaranteed paid so the FAMILY Act proposes to support US families by offering something that almost all other nations are paid leave. Click here to read the bill and its status. This is a small number but the good news is that many states are working on some family-friendly workplace laws. But if youâre swimming in that river, every so often you need to stop to take a breath. Taking a moment to create a personal development plan is like taking a very deep breath.I was reminded this a couple of months ago when I broke my constant work cycle of 10 years. Suddenly, I had no current job and no idea what the next one would be. I was so tired of moving straight on to the next thing without rest. So I decided to take a month off, look around, and actually think hard about the next move. Lo and behold, my personal development plan was born.Why you need a personal development plan?Imagine if you asked a contractor to build your new house and they said we dont need a plan, well figure it out as we go. You wouldnt tolerate that for a second. So why do so many of us go through life that way?Most of the time we harbor aspirations and dream dreams, yet we rarely sto p and think about our future in detail. A personal development plan helps you know where youâre headed and how to get there, with specifics. First, this will bring clarity to your thinking and youâll know exactly where you want to be. Whatâs more, it will give you peace of mind that youâre going in the right direction on a daily basis. Efforts will feel more deliberate and decisions will be easier, as you will have a clear benchmark.Personal development expert Jim Rohn said: âWhen you look at successful people, you will almost always discover a plan behind their success. It is the foundation for success.â I couldnât agree more.How to build your personal development plan?The process of building your plan can take considerable time. The best way this works for me is by using a mind map with several main nodes for each of the areas in your life.Some people prefer to keep that simple, with 2-3 nodes for professional, personal and social fields. Hereâs an example of the end result using the free version of the tool Mind Meister.The end result wi ll give you a broad sense of what areas you should focus on.Step 2: Outline your strengths and areas for improvementYouâve put down a pin on where you want to go now letâs see what are the means of going forward.First, think about what you already have going for you what are the strengths and the skills that are already relevant to your dream? Maybe you want to move into a new work field then your natural networking skills will help you get to know the industry quicker.Then, make a list of skills you need to develop and projects you can start working on to move you closer to your goals. Think about the people you can contact and who can help you along the way. At this point you donât have to be too specific think of it as a kind of brainstorming. Jenny Blake has a handy template on this, as well.After youâve created a long list, look at the different points and group them together to form clusters. You can use a format thatâs well known by most business students the S WOT chart. Although weâre used to thinking about it as a tool to assess organizations, itâs just as handy for assessing your personality. You just have to draw a four quadrant map and use each part for your strengths, weaknesses, opportunities and threats. The key here is to get down to specific actions for the future.You start by setting up specific projects. What do you need to get them done?What resources will you need? Set specific criteria for measuring that.What is the timeframe? Either put in a general deadline or milestones for different parts of the project.Youâll end up with a clear idea of what needs to get done and how to do it. Now g et doing! You can even tie your personal development plan to your annual goals. Read more about setting annual goals here.Step 4: Review and adaptPresident Eisenhower once said: âPlans are useless, but planning is indispensable.â The importance of a personal development plan is in getting the clarity that comes with answering questions about your future. But it is not set in stone. After all, life changes fast and we need to change with it. Thatâs why itâs important to review and adapt.Reviews can go on a quarterly basis. Make sure you keep your eye on the prize and remind yourself why youâre doing what youâre doing. Reread your vision, check out your values mind map. But after that focus just on what needs to be done over the next quarter otherwise, you might feel overwhelmed by the full picture and never get around to doing anything.If some project no longer makes sense, donât hesitate to remove it from your personal development plan. Donât hesitate to adapt the p lan according to new interests or a change in circumstances. A good personal development strategy grows as you do. Donât ask me where I'm from â" ask what drives me Donât ask me where I'm from â" ask what drives me âWhere are you from?â is a question I hear often.When I am in California, the state where I have lived since I was 13, went to high school, college, and graduate school, worked for my entire career, owned property, and have been raising my kids, the answer goes one of two ways.Sometimes, I pause to consider what to say. This makes people visibly uncomfortable, because they realize the question is either difficult or inappropriate.Other times, without missing a beat I say, âI am from here. I am Californian. I grew up in San Francisco.â This leads to either awkward silence, or further inquiry about where I am âreallyâ from and attempts to learn my precise heritage.After all, my name is Olga. While I was in Ukraine, I was a proverbial plain Jane. I was one of seven Olgas in a class of 28. In the United States, I am either the only Olga or one of the few Olgas people have met in person. And from what I hear from others, I have a distinct non-American accent. This combination makes people believe thereâs no way I could possibly be from here - from San Francisco, from California, from the United States. And so they inquire, unsatisfied until they hear an answer that fits their assumptions.After witnessing this awkward exchange a few times, usually at parties, my American husband explained that the âWhere are you from?â question is merely an innocent curiosity, part of polite small talk. It is meant to be a prompt for me to share who I am. According to him, there is no need to stop being my articulate self and create needless awkwardness.He told me that the answer is simple: âI was born in Ukraine.âBut itâs not that simple.And Iâm honestly not trying to be awkward. I just canât control this reaction. It is naturally there, especially now that I can anticipate the natural awkwardness that follows.And although it may be asked innocently, the question itself implies that I am not from here, whatever âhereâ means. It implies that I am a fo reigner - a very integrated one, but still foreign. The question implies that I donât belong, at least to some extent.Thatâs a really difficult reality for someone who spent her formative years in California to grasp. After all, I was an American teenager in an inner city school. I grew up with the American teen culture of the nineties, with baggy clothes, bare midriffs, and boy bands.I definitely didnât have a Ukrainian experience. I have been in California longer than I have been anywhere else. So although I was born in Ukraine, I feel that I am from California.âBut thatâs not what people want to hear,â my well-meaning husband pointed out to me.Why should I care about what people want to hear when it comes to my identity? It is mine, not communal, after all. Isnât the question meant to uncover who I am? Why should I live up to their expectations?âBecause it is polite,â my husband explained.âPolite?!â I am surprised. âItâs mostly misleading,â I proteste d. âSince when is lying polite?!âHe disagreed. âOlga, Ukraine is where you are from. It is where you were born.âYes, it is where I was born. But I donât think that is where I am from. Itâs not where I grew up, where my identity was formed, or where I built my career and family.Our conversation quickly descended into a classic Socratic questioning - that happens when lawyers marry each other. I point out to my husband that according to his logic, if I were born in an airplane flying from Ukraine to the United States, I would have to tell people âI am from the airplane.â Wouldnât that cause an uncomfortable silence?I have had similar discussions with non-family members as well.For example, a well-meaning vendor who was pitching his business to my department asked me the âWhere are you from?â question when he met with me and my then-manager for the first time. This caused reaction number one - a very pregnant pause as I considered how to answer his question in a way that would not jeopardize our professional relationship.My manager later asked me why answering the question was so difficult. âI donât think Iâve ever seen you be that speechless,â he commented.âWell, how often are you asked where youâre from?â I asked him.He could not think of the last time people asked him this question, even though he was born in another state and spent less time in California than I had. âThatâs my point,â I told him. âPeople assume that you are from California, even though you are not. But you belong nonetheless.âOthers have pointed out to me that it is merely polite to have a conversation that flows in a predictable way. They believe I shouldnât make people feel like theyâve asked me a dumb question. But on some level, it is a dumb question. It may be a natural and easy question to ask. But it is certainly a wasted question.Even if I gave you a polite answer and told you where I was technically born without an awkward pause, y our understanding of me as a person will not be enriched if you ask âwhere Iâm from.â All that tells you is where I was born, why my name is unique, and why my accent sounds foreign. All it does is put me in a simple box, labeled ânot from here.âIf anyone actually wants to get to know me, they should ask me a question that requires more than a five-word answer.Donât ask me where Iâm from. Ask me what drives me.I would be happy to share my passion for startups, gender equity, visual arts, and justice. I will happily tell you how law and public policy fit into my personal and professional lives. Iâll gladly explain how my passions influenced where I choose to work, how I like to contribute in my community, and how I raise my children.This way, we wonât have a short, to-the-point conversation. Instead, we can have a long, deep, and meaningful conversation. And youâll have a glimpse at who I am as a person, not as a category that neatly falls into a box.Where I am fr om is not the same as what as drives me. In fact, knowing where I was born will only give you a minuscule glimpse as why I get up in the morning. Because âwhere Iâm fromâ doesnât tell you where I am now, how I got there, or where Iâm going.So, why not ask me this question?! Why not get to know me as a person?If you ask me, âOlga, what drives you? Why do you get up in the morning?,â I will certainly not stumble. And I will never be speechless.I will give you a very rich answer about my goals and hopes. Iâll tell you about how I would like to leave the world in a better shape than I found it. Iâll even share my complete mission statement, with values and concrete steps I take every day to get there.Of course, you donât have to engage in this deep dive about Olga. We can just get down to business or have a superficial discussion about the weather. If you had to describe your career, would you say that youâre a jack (or jill) of all trades? Maybe you know enough about a lot of things, but not enough that you would say qualifies you to call yourself an expert. But everybody is good at something (and most are good at a lot of things). So even when you donât think you have one, below are a few tips on how to talk about your expertise. Heres how you should talk about your expertise, even when you dont think you have any: 1. Forget about work experience. Lack of relatable work experience is perhaps one of the biggest reasons you might think that you donât have expertise- but you do. Itâs important to ditch that mindset of believing that without a tangible job that related directly to your expertise that you donât have any. While employers are looking to correlate expertise to previously held positions, you can prove your expertise in other ways. Such asâ¦. 2. Think about your education. Remember that degree you have in medical technology? Or all of those certifications you have in phlebotomy? All of your education counts directly towards your expertise. Just because you havenât put it into practice in every position youâve held doesnât make it less relevant. So if you have considerable knowledge in a specific field (but lack real-world work experience) you can absolutely still talk about your expertise in job interviews! 3. Factor in your extracurriculars. Maybe you took time off to raise your children and helped out at their school doing fundraising. Or perhaps you wanted to find work with more meaning and volunteered at a non-profit doing grant writing. All of your ânon-jobsâ count towards upping your expertise, too! Take some time to go over your extra curricular activities and see which ones have skills that can be translated into experience that expands your expertise. Chances are, youâll find some that helped to add to your knowledge and make you more of an expert than you realized. 4. Consider your soft skills. Soft skills are a critical component during the hiring process. They can give you that extra edge over job candidates who might not even realize how important they are or lack them. Soft skills, (such as communication skills, adaptability, problem solving, self-managing, collaborating, and conflict resolution), are particularly important for job seekers who want a remote job, since those skills are imperative no matter what type of telecommuting job you want. During a job interview, you can stress your expertise in communications, and pinpoint specific examples when your communication skills came into play. Or you can highlight your ability to work as a team player while still being able to self-manage. Remember, expertise isnât always about knowing what is written in books or job experiences, but also showcasing your expertise as a remote worker. Even if you feel that you donât have any expertise to talk of, donât sell yourself short! Without even realizing it, you are an expert in probably a few different fields.
